WATERTOWN, Mass., Sept. 22, 2026 /CourierPR/ -- Cangrade, the AI candidate screening platform, has released new research challenging long-held beliefs about Gen Z and Millennial workers. The findings, based on 71,747 validated behavioral assessments collected in 2024 and 2025, reveal that common narratives about these generations, such as being entitled, lacking soft skills, job-hopping for novelty, and prioritizing pay, do not hold up to scrutiny.
First, regarding entitlement, the report states that Excellence ranks third among 16 motivational drivers. Results Orientation, a key indicator of motivation, is the fastest-rising competency in the 2025 dataset. Appreciation, often linked to entitlement, ranks 14 and is declining.
Second, on the topic of soft skills, Emotional Intelligence is the top competency among 40 measured skills, 30.3% above the overall workforce average. However, there are gaps in applied interpersonal behaviors. Active Listening ranks 31, Consensus Building 32, and Critical Thinking 37.
Third, the research challenges the notion that young workers are constantly seeking novelty. Novelty ranks last and is the fastest-declining motivation year over year. In contrast, Comfort, defined as a preference for stability and psychological safety, ranks first.
Lastly, compensation is not the primary driver for most workers. Nearly last, it ranks 15 of 16 motivations. Only about one in 14 workers in the dataset identify it as their primary driver, though the intensity of compensation motivation is rising alongside financial pressure on younger workers.
The report provides practical guidance for HR leaders, including the importance of behavioral assessments over generational generalizations, building performance management around excellence and autonomy, and targeting development investment in critical thinking, active listening, and consensus building. It also advises redesigning retention strategies around stability and paying competitively and transparently.
